INTRODUCTION

Every human being desires belonging and connectedness, autonomy, mastery and competence, genuine self‐esteem, trust in oneself, and purpose and meaning. These are core human needs, and just about everything we do is an attempt to meet these needs. When our needs are met, we thrive. When they're not, we don't.

Overwhelmingly, educators are not thriving.

This book will help them thrive. It will also help you thrive.

I know that when you thrive, the teachers you support will be far more likely to thrive, and when those teachers thrive, they will be far more likely to meet the social, emotional, and academic needs of students. And when children's needs are met, there's a greater likelihood that they will thrive.

Transformational Coaching is a values‐centered philosophy and methodology for relating to others. Transformational Coaches pull from an expansive set of strategies that create the conditions where core human needs can be met. This book will guide you through the skills, beliefs, and dispositions that will enable you to thrive at work and in life—and to create the conditions in which all those around you thrive as well.

Every Child, Every Day

Transformational Coaching is radical in its scope. This model is teacher‐ and student‐centered; it centers our collective well‐being. Students cannot thrive unless the adults who spend all day with them are also thriving; teachers cannot thrive unless the coaches and administrators who support them are also thriving. The reason that this approach is transformative, and the reason it works, is because it is holistic and inclusive of all the humans in the system. This is a human‐centered model.

I know that you're here—working in the field of education—because you want to positively impact young people. I'm sure you believe that all children are born deserving of love and care, that all children deserve to thrive. You might just not know how to make this a reality.

All of the work that I do is in service of the conviction that every child deserves to thrive every day in school. Educational equity means that every child receives whatever they need to develop their full academic and social potential and to thrive, every day. Every child deserves to thrive academically as well as socially and emotionally every day. Every child has a right to feel loved and cared for and to feel that they belong to a community. In this definition of educational equity, emotional well‐being is as valuable as academic success.

Educational equity means there is no predictability of success or failure that correlates with any social or cultural factor. In other words, a child's educational experience or outcomes is not predictable because of their race, ethnicity, linguistic background, economic class, religion, gender, sexual orientation, physical and cognitive ability, or any other sociopolitical identity marker. Here are some examples of educational equity:

• A Latine child who enters kindergarten speaking only Spanish performs as well on reading assessments in third grade as their native English‐speaking counterparts.
• A Black teen is just as likely as their white or Asian classmates to enroll and thrive in an engineering program in high school.
• Girls and nonbinary children are equally represented in advanced math courses—and are equally as successful as their male classmates.
• A Latine male with a learning difference is just as likely to graduate from high school on time as his white counterparts and is prepared to pursue the career or college path of his choice.
• There's proportionality in the demographics of kids “sent to the office”: if a district's Black population is 20 percent, then at most 20 percent of office referrals are for Black students.

Beyond the predictability of success and failure, educational equity means that every child is seen for who they truly are, and their unique interests and gifts are surfaced and cultivated. For every child to cultivate their unique gifts, they need access to an extensive range of learning opportunities, activities, and materials. This means that when Prentis Jr. discovers in first grade that his love and skill for drawing surmounts all of his other skills, he has the opportunity and encouragement to pursue this passion. This means that in fourth grade, when Thui's verbal abilities are recognized, her public speaking skills are developed. When done right, education is a vehicle to full expression, self‐realization, and liberation.

Educational equity means every child, every day. Period.

This is a high bar.

And it is attainable. Transformational Coaching is a systematic, holistic, comprehensive method to help us create educational equity.

I've coached hundreds of educators using Transformational Coaching, and I've trained tens of thousands of people in the art of coaching. Over and over, I've witnessed how the strategies I'll share with you transform individuals, teams, and organizations.

I want this for you. I know you ache to feel more effective in your work, that you long to have deeper impact on schools and children. I know you've got the will to work hard. I suspect you need more skills and knowledge.

This book might be the start of a journey of transformation, or perhaps you're already on this journey and this book will catapult you forward. In some ways, the process will be simple: I'll offer frameworks, sentence stems, and sequential actions to take. In other ways, it might be challenging: I'll ask you to look inward at who you are being, at your deeply held beliefs, and at the shadow parts of yourself—the thoughts, feelings, and beliefs that feel uncomfortable to look at. But don't fear the discomfort; it's a gateway for growth. The inward examination might reveal old wounds that deserve healing, opportunities for empowerment, and areas for expansion.

An Overview of This Book

My first book, The Art of Coaching, was published in 2013. As the 10‐year anniversary approached and book sales continued to be strong, my publisher encouraged me to write a second edition. But as I began what I thought would be a light revision of the content, I realized that I was writing a whole new book.

In the decade since writing The Art of Coaching, I have learned so much about coaching and teaching others how to coach. I've figured out new ways to organize material, concepts, and resources so that they're more accessible and actionable. I've also learned a tremendous amount about how to coach emotions, how to explore beliefs, and how to coach for equity.

While the central principles in this book are the same as those in The Art of Coaching, this book is an expanded and refined presentation of the skills, knowledge, dispositions, and values required to implement a transformative approach to educator development. As such, the 2013 Art of Coaching and The Art of Coaching Workbook (2020) will go out of print as this book makes its way into the world.

The Core Human Needs as the Central Framework

In the last 20 years, the biggest shift in my thinking about coaching, leading teams, and transforming organizations has emerged from the concept of core human needs. My motivation to learn about emotions came from a quest to figure out how to coach seemingly resistant teachers. That exploration led to the understanding that humans have basic social and emotional needs. We are motivated by the desire to meet these core human needs, and we struggle (or experience uncomfortable emotions) when one or more aren't met. This resonated personally, and when I thought about educators who were struggling, I immediately saw that the root cause of the problem was that they weren't getting their needs met.

Psychologists classify core human needs in various ways. Table I.1 captures Dr. Gabor Maté's (2022) categorization.

Belonging

Connectedness, relatedness, interpersonal relationships, being part of a group, friendship, intimacy, trust, acceptance, giving and receiving affection, and love

Autonomy

Having a sense of control in your life, being able to make choices, and having agency

Competence

Self‐fulfillment, personal growth, and feeling masterful at something

Self‐Esteem

Having a sense of genuine self‐worth that's not dependent on achievement, attainment, acquisition, or valuation by others

Trust

Believing you have the personal and social resources needed to sustain yourself through life (trust in yourself)

Purpose

Knowing yourself as part of something larger—spiritual or as part of nature; living a life of meaning; and experiencing transcendence

Pause and consider which of your needs feel like they're being met in your life right now, and perhaps which feel unmet.
